초록

본 연구는 지방정부의 조직 효과성을 높이기 위해서는 조직 구성원들의 조직시민행동이 선행되어야 한다는 전제 하에 이를 높이기 위한 방안의 하나로 LMX(leader-member exchange)를 제안하였다. 이 연구는 리더-부하 교환관계(LMX)가 조직시민행동(OCB)에 미치는 영향을 분석하는 데 목적을 둔다. 이를 위해 경상남도 지역에 근무하는 공무원 227명을 대상으로 경험적 자료를 수집한 뒤 t-Test, 요인분석, 회귀분석 등을 이용하여 분석이 이루어 졌다. 연구목적을 달성하기 위해 이 연구에서는 먼저, 이론적 논의를 통해 사회교환론적 시각에서 LMX와 OCB에 대한 경로변인들의 이론적 근거를 제시하였으며, 둘째 변인들간의 영향경로를 분석할 수 있는 연구가설과 연구모형을 설정하였다. 마지막으로, 일련의 연구가설 검증을 위해 설문조사를 통해 자료를 수집하고 분석하였다. 분석 결과, 양질의 LMX일수록 조직시민행동에 정적 영향 강도가 높은 것으로 나타났으며, LMX의 수준이 높은 집단이 LMX의 수준이 낮은 집단보다 조직시민행동에 대한 설명력이 높은 것으로 나타났다. 이를 통해, 리더-부하 교환관계(LMX)는 조직의 효과성과 발전은 물론 구성원들의 자발적 행동인 조직시민행동의 중요한 영향변인이 될 수 있음을 확인하였다.
